Abstract
El propósito de este trabajo consistió en diseñar una propuesta de gestión del talento humano con un enfoque integral en el desempeño laboral para la empresa ABC. La investigación tuvo como finalidad establecer estrategias que permitieran mejorar el rendimiento organizacional mediante el análisis de la estabilidad, la organización del trabajo y el clima laboral. El proceso metodológico se fundó en un enfoque mixto con un diseño no experimental y de corte transversal, donde se seleccionó una muestra correspondiente al 40% de la población total de 90 participantes, logrando la participación efectiva de 36 colaboradores. Para la obtención de información, se utilizaron técnicas como encuestas dirigidas al personal, entrevistas estructuradas a las jefaturas y un análisis documental exhaustivo de los registros de recursos humanos. Los resultados evidenciaron debilidades en la comunicación interna, percepción de favoritismo, limitaciones en los procesos de evaluación del desempeño y ausencia de estrategias de retención, lo cual impacta negativamente en el rendimiento y clima laboral. En conclusión, se determina la necesidad de implementar una propuesta integral de gestión del talento humano basada en tres pilares: desempeño laboral, retención del talento y comunicación institucional, permitiendo alinear el potencial de los colaboradores con los objetivos organizacionales y mejorar la estabilidad, el clima laboral y la productividad de la empresa.
The purpose of this study was to design a human talent management proposal with a comprehensive focus on job performance for company ABC. The research aimed to establish strategies to improve organizational performance through the analysis of stability, work organization, and workplace climate. The methodological process was based on a mixed approach with a non-experimental, cross-sectional design, in which a representative sample corresponding to 40% of the total population of 90 participants was selected, achieving the effective participation of 36 employees. To collect information, techniques such as staff surveys, structured interviews with supervisors, and an exhaustive documentary analysis of human resources records were used. The results revealed weaknesses in internal communication, perceptions of favoritism, limitations in performance evaluation processes, and a lack of retention strategies, which negatively impact performance and workplace climate. In conclusion, the need to implement a comprehensive human talent management proposal based on three pillars is established: job performance, talent retention, and institutional communication, allowing the alignment of employees’ potential with organizational goals and improving stability, workplace climate, and company productivity.
