Abstract
La presente investigación tiene como objetivo diseñar un modelo de gestión multigeneracional del talento humano en el área comercial de la empresa XYZ, considerando la necesidad de adaptar las prácticas de gestión a una fuerza laboral caracterizada por la coexistencia de diversas generaciones. El estudio se desarrolla bajo un enfoque cuantitativo, con el fin de analizar variables clave como la organización del trabajo, la compensación laboral y el clima organizacional dentro de un contexto multigeneracional. Los resultados evidencian que, si bien existe un alto nivel de compromiso por parte del personal, reflejado en la percepción positiva de los colaboradores, persisten oportunidades de mejora en la alineación de las prácticas organizacionales con las necesidades y expectativas de las distintas generaciones. Estas diferencias influyen en la dinámica laboral y en la gestión del talento humano dentro del área comercial. En respuesta a esta situación, se propone un modelo integral de gestión multigeneracional orientado a optimizar la organización del trabajo, fortalecer el clima laboral y mejorar los esquemas de compensación, contribuyendo a la toma de decisiones estratégicas en el sector retail.
This research aims to design a multigenerational human talent management model in the commercial area of Company XYZ, considering the need to adapt management practices to a workforce characterized by the coexistence of diverse generations. The study is developed under a quantitative-method, to analyze key variables such as work organization, compensation, and organizational climate within a multigenerational context. The results show that, although there is a high level of employee commitment, reflected in the positive perception of collaborators, there are still opportunities for improvement in aligning organizational practices with the needs and expectations of different generations. These differences influence workplace dynamics and talent management within the commercial area. In response to this situation, a comprehensive multigenerational management model is proposed, aimed at optimizing work organization, strengthening the organizational climate, and improving compensation schemes, thereby contributing to strategic decision-making in the retail sector
